Bookkeeper vs employee for a bookkeeping firm: the trial task that settles it
Run a paid trial task on a real reconciliation and month-end close, then use payroll tax and control tests to pick a contract bookkeeper or an employee.
What to take away
- Score a paid trial task before you choose between a contract bookkeeper and an employee. A resume cannot show how someone handles a broken reconciliation.
- The IRS common-law test and the DOL economic realities test decide worker status, not the label on the invoice.
- Employer payroll taxes, overtime and workers compensation often erase the savings of a low 1099 rate.
- Build the trial around a real reconciliation and month-end close, pay a fixed fee, and score it on a written sheet.
Why the decision stalls without evidence
Firm owners usually compare hourly rates first, then argue about loyalty and control. That order produces guesses. A candidate with ten years of experience can still plug a bank difference to suspense and leave the close undocumented.
A trial task moves the argument to evidence. You see the working file, the questions asked, the deadline behavior, and the client note that would have gone out under your logo. The practical detail is set out in Bookkeeper vs employee for a bookkeeping.
If you want the full comparison of control, scheduling, client contact and cost per billable hour, read the fit guide first. It walks through which hire fits and applies the 1099 versus W-2 test to your own facts.
Designing the paid trial task
Build the sample from work your firm actually sells. Use one bank account, about sixty transactions, a vendor paid twice, a stale receivable and an opening trial balance that does not tie.
Run the trial in the software your firm sells, for example QuickBooks Online, Xero or Wave. A typical paid trial fee is $150 to $500, a typical range, not a published rate.
Paid Trial Task Steps
- Send file with written scope and fixed fee
- Ask for bank reconciliation and close checklist
- Pay fee on delivery regardless of offer
- Score returned work within one business day
Check the returned file against these points:
Trial Task Quality Checks
- Reconciliation ties to bank statement, no suspense plug
- Each adjustment cites a source document
- Close checklist carries dates and reviewer name
- Client note states dollar impact in two sentences
Scoring the trial task
Weak answer
- Bank reconciliation
- Difference plugged to suspense
- Month-end close
- No checklist, no owner
- Client note
- Jargon, no numbers
- Questions asked
- None, silent guessing
- Deadline behavior
- Silent past the due time
Strong answer
- Bank reconciliation
- Each break traced to a source document
- Month-end close
- Dated checklist with a reviewer
- Client note
- Two sentences, dollar impact stated
- Questions asked
- Asks for access and scope limits
- Deadline behavior
- Flags the delay with a new date
Score each row from one to five and set a hire threshold before you send the file out.

Payroll tax and control signals
The IRS weighs behavior control, financial control and the working relationship. The IRS page on independent contractor status lists those factors, including who sets the hours and whether the worker can profit or lose on the job.
A bookkeeper you schedule at fixed hours, train on your process and keep away from other clients looks like an employee. Minimum wage and overtime duties then follow the economic realities test in DOL Fact Sheet #13.
If classification holds as a contractor, the 1099-NEC filing thresholds and January due dates in the IRS instructions govern what you send each year. W-2 staff instead fall under employer withholding and the deposit schedule in IRS Publication 15.
The 1099-NEC threshold is $600 paid to a payee in the year, and the filing due date is January 31. Employer payroll taxes include 7.65% for Social Security and Medicare, plus FUTA at 0.6% on the first $7,000 of wages per employee.
Cost per billable hour, not per hour
A contractor rate looks higher until you add employer payroll taxes, workers compensation, software seats and gaps between engagements. An employee rate looks lower until you count bench time, training and management hours.
Payroll providers such as Gusto, ADP and Paychex typically charge $40 to $100 per month plus $5 to $12 per employee per month, a typical range. State unemployment insurance rates vary, with a typical range of 0.3% to 6.0% of taxable wages.
A trial task costs one fixed fee. A wrong hire costs a client, a cleanup and a refile.
Example: two candidates, one trial task
Consider a firm that sent the same file to two candidates with credible references. The first returned a balanced reconciliation built on a suspense plug and no close checklist. The second traced the duplicate payment, rebuilt the reconciliation and left a short client note. The firm made an offer to the second.
The first candidate was not dishonest. The trial exposed habits a reference call never would. Narrow the task and the same gap shows up in two hours instead of two months. The next step is covered in Bookkeeper Reconciliation Checklist Month-End Close Without.
When the trial points to an employee
If the winner needs your schedule, your software licenses, your client list and a desk in your office, plan for W-2 paperwork. Budget employer payroll taxes, overtime and state registrations before comparing rates.
If the winner works from their own office, sets their own hours, uses their own tools and serves other firms, the contractor route holds, as long as the contract and the daily practice match the facts.
